Management and leadership in security organizations, which are inherently crisis-driven, are not only no exception but hold particular significance due to their structures. These organizations revolve around commanders and managers, without whom the formation of structures and execution of missions would face significant challenges. Therefore, the issue of retaining and sustaining experienced and talented managers and improving their performance is a critical and debated topic in the field of management and leadership. To this end, this study aims to identify organizational mechanisms for retaining and sustaining management teams based on Herzberg’s Two-Factor Theory. The research is applied in nature, adopts a qualitative approach, and employs content analysis as its method. The researcher, after reviewing the literature, conducted interviews with experts and specialists in the field. Analysis of the literature and data obtained from the interviews indicates that the most significant motivational factors affecting the retention and sustainability of management teams include training in techniques and skills for retaining management teams, recognizing successful managers, developing leadership and decision-making skills, and delegating authority aligned with managerial roles to prioritize human resources. Additional factors include enhancing team motivation through performance-based reward systems, providing opportunities for career advancement based on merit, involving managers in decision-making processes, fostering a collaborative spirit to promote a culture of teamwork, evaluating managerial team performance based on standardized metrics, designing and implementing benefit and financial reward programs, and providing welfare facilities and privileges aligned with job roles and performance. The most critical hygiene factors for retaining and sustaining management teams include assigning responsibilities, delegating authority, and implementing job rotation to ensure proper organizational placement, appointing managers based on merit and service qualifications, promoting managers based on fair and transparent performance evaluations, planning and developing retirement programs and welfare benefits to ensure job security, designing jobs and developing equitable performance-based compensation systems to enhance job satisfaction, creating a balance between work and personal life, providing opportunities to build managerial team resilience, ensuring sustainable security, assessing physical health, implementing programs to promote physical well-being for employees and management teams, and adopting informed hiring practices.
